an a&r develops talent for labels. at smaller labels, the job might consist of seeking out new talent the hard way. going to shows, scouring the internet, sifting through endless demos, etc. then they are responsible for bringing the artist to the label, signing them, and bringing an album to fruition. at a major label, the best demos are handed to the a&r and it is his job to develop the band into a product. he is a sort of liaison between the label and the artists. they oversee most of the interaction between the artist's management and the label, lawyers, and publishing/distribution companies. it is not as cool of a job as everyone makes it sound.

They are similar to what a General Manager is for a professional sports team.

Most are clueless flunkies or yes men for any record label.
