Simply tell him that when & if he wants to talk about it, you will listen when he's ready. Leave it at that. Don't talk about it otherwise & do not offer your opinions. This is about you being open & able to listen to him when he comes to you.

Tell him it's OK and that if you can be of any assistance, to let you know (maybe help him study for the next test). Let him know that these things happen and there's always time again to get that promotion.

Ask him how he feels about not getting the promotion? If it was something he really wanted i think he would have done all he could to have made it happen. Mabe he is comfortable where he is in his career, mabe he was just going for it half hearted because he thought it was what you wanted and he did not want to let you down. Are you motivating or pushing?

He needs encouragement from you. Tell him you love him, promotion or not. There will be other opportunities. Tell him how smart he is & that you were surprised to hear he didn't pass. Make him feel strong & he'll solve his problem on his own. Let him figure out what he did wrong.

Just tell him to keep trying, study a little harder, and maybe next time it will work out.

Explain to him how you are there for him if you need him, and maybe next time he'll get it, with a little more studying, and maybe you could help.

How about offering to help him study. At least this way...you can schedule study times with him so that you can keep on track.

Tell him that you believe in him and you know he is capable of doing it. Offer to help him study next time.
