...without any qualifications and build them while you are there, like an apprenticeship? Has anyone done it? Whats the pay like?

Maybe .. if you know some-one who runs a small Web Design Company (there are still a lot of them about).
Universities (and even schools) do Web design courses ...
So I would say it will be REALLY hard to get in to a major Company with no qualifications at all - you should have at least some sort of Computing degree
Following the dot com bust, highly qualified Web Designers were 10 a penny - if I was recruiting today, I would look for some-one already experienced in the s/w we use and would be offering about £20-25k maximum.
