aside from salary increase, are there other ways of motivating security guards to do better and be more serious on doing their job???

I suspect that many times people enter the security trade with lofty visions of protecting the general populace from harm, rather like Superman. Soon, however, they find it is a mundane trade with sometimes mind-numbing lack of activity and repitition. It is a well-established fact that money is not the highest ranked key to job satisfaction.

Offer a certification program that involves study, performance, and a certificate from a nationally-recognized agency. You are looking for the best of the best, an elite cadre of the finest in security. For the select few that are able to achieve this honor,
they will not only receive higher ranking, a custom-embroidered shoulder patch and increase in pay, but also be considered an extension arm of Homeland Security in the event of a national emergency.

Not everyone will respond. But those that do will bring a new excitement and zeal to the job, and become great recruters for new talent so you can winnow out the less-inspired employees.
Your reputation as a security firm will enjoy a substantial boost of credibility in your community, and this training program could be part of a highly-effective marketing program.

Being a security guard is boring work. The necessity of being alert makes you tire easily.

It might be great to add variety to what they do to stop the boredom. For example, if you have three guards guarding three specific areas, make them shuffle posts every thirty minutes. Attend to their comfort like providing overflowing coffee etc. Put a little variety too on their work schedule.

What do you mean "beside salary increase"? Why isn't that an option. Why would someone making 8 bucks an hour give a damn? Seriously. No amount of shish-boom-bah motivational speeches will pay their rent or buy their kids new shoes.

Put security cameras to watch them, so they are constantly monitored. They will do a better job when Big Brother is watching.
