I am fresh in management and I need and want to learn. I lost courage trying different things but it didn\t work

Grownups are like little kids: They need to know the rules of the game; and feel the consequences of their actions.
You have to be consistent and imparcial in your decisions, but fair. Not easy; but if it is part of your job, you'd better stick to your guns, especially if they're giving you a hard time.
And if you have to fire a couple of them, well, that's life: better them than you.

On the other hand, reward good examples/behavior so they feel compensated. This is also a good opportunity for the rest to "learn" and follow their example.

I have been a great boss and my employees respect and work hard for me. I had the luxury to hire my own employees, I didn't inheirit someone elses hiring mistakes. I believe that if you hire the right people for the job that they will flourish. But your problem is different.

I've always used a positive approach to management, "good job" "that's awesome" "thank you" "I appreciate you", etc. But if that doesn't work I might fire the worst one and tell the others that's what happens when you are insubordinate. It's a difficult situation but you will be doomed if you don't earn their respect and lead them. Good luck!

Spank them? Seriously: reward the good behavior.
You need to observe them to find out what appeals to them.
Some people prefer recognition, others like a little flexibility, still others simply prefer more money.

Earn their respect, show leadership, encourage your employees, and show that you care about their career.
